尊敬的吴会长、女士们、先生们:
大家上午好!
非常荣幸能参加这次大会。作为一名老青年,我将就科技进步、人才成长和广汽的发展问题,与各位青年朋友进行交流。
一是科技主导新时代的发展。汽车成为新一代的创新母体,从蒸汽时代到电气时代再到信息时代,人类社会文明每一次阶梯式的进步,核心的力量均源于科技的创新。今天随着全球范围的人口、资源、环境压力越来越大,靠要素驱动的老路难以为继,中国正在加速转向科技创新引领的经济发展模式。在这一时期,智能汽车与新能源、新材料、5G、大数据、人工智能等颠覆性底层技术广泛融合,正在成为继智能手机之后,下一个技术创新的母体和产业生态的塑造者。当前智能汽车正在推动技术突破与产业的应用,打通并重塑信息、能源、交通乃至社会生活的方方面面,催生出全新的产业生态、商业模式与经济增长点。
二是智能汽车发展有赖青年,汽车产业已经成为青年创新的沃土。首先,青年的态度引领产业新方向,青年创新激发转型的新动能,青年用户已经成为当下汽车消费的主力。在中国,35岁以下的群体占购车的比重超过了60%。智能汽车时代,汽车作为科技消费品的属性不断地增强,年轻人的智能化诉求、审美观的变化、信息接触方式的转变,正在加速汽车产品智能化、设计年轻化、信息数字化的步伐,也推动着传统的车企向科技型企业的转型,向用户型企业升级。
另一方面,一批批青年的群体已经成为汽车产业的中坚力量,尤其在智能网联技术领域,更是成为产业创新的主力。在广汽研究院,35岁以下的研发人员占比接近70%,55岁以下研发人员占到99%。研发从业人员中硕士、博士占比占到43%。一位30岁的小伙子,职位可能已经是总监,甚至是VP,与过往明显不同。他们的想法和创意,直接影响着产品最终的功能和形态,推动着产业加速创新。
再是智能汽车产业百舸争流,人才需求“由硬转软”。随着智能汽车的加速发展,科技巨头、互联网企业等纷纷组建团队跨界造车,创新创业的团队也如雨后春笋般涌现。一二级市场投融资也非常的活跃,为青年群体提供了一展才华的广阔舞台。行业相关人才专业的需求也正在从传统车辆工程类为主,向计算机、电子信息等领域倾斜,跨界人才、复合型人才的需求旺盛。在制造领域,具备IT、通信、人工智能等技术背景的高层次的复合人才非常的紧俏;在营销服务的领域,用户运营、数字化营销、产品体验人才需求量激增;在智能网联研发领域,相关的人才更是严重不足,未来五年该领域人才需求将以14%的速度复合增长。即使在乐观的条件下缺口仍然有3.7万人,相当于目前智能网联汽车研发人员存量的70%。
三是广汽集团汇聚全球青年,以人才高地来打造创新的高地。广汽集团作为在《财富》世界500强排名第176位的大型汽车集团,在24年的发展历程中,青年人才工作始终是公司长期发展的战略支撑。目前广汽集团的员工总数超过10万人,35岁以下的员工7.7万人,占比超过75%,平均年龄为31岁。面对智能汽车百年一遇的技术变革,广汽集团始终坚持自主育才与外部引才相结合,携手青年人才共创智能汽车的未来。一是“巧激励”与“搭平台”,增强青年人才的孕育能力。我们深感大城市青年住房的压力巨大,为此我们在广汽智能网联新能源汽车产业园汽车小镇投资120亿元,给员工建设了4600套商品房,并且以成本价出售;为了让青年员工成为真正的“合伙人”,3年来我们给3000多名骨干授予了股票期权,每年达5个多亿;为了让青年人才充分表达创新的思想,我们建立了高层次青年人才特别工作小组,打破层级直接与青年人才对话沟通。另外通过开设内部的培训机构,与高校、社会的培训机构等联合办学,构建了较为完整的青年人才内部培训的体系。
去年9月份,广汽集团与员工共同发起设立了广州巨湾技研有限公司,致力于超级快充动力电池和新一代储能技术的研发。在短短的半年时间里,团队的人数从最初的十个人扩展到目前的100人。今年3月份,完成数亿元的首轮的融资,公司的估值已经高达80亿元。我们通过股权激励、孵化,与青年员工共创共享,最终,青年人才的创新价值也在这个平台上得到了最大化的财富变现。
再则是“请进来”与“走出去”,汇聚全球青年领军人才。世界一流企业必须能够在全球范围内吸引人才、留住人才、用好人才。近年来广汽集团多次组织投资企业,前往德国、美国、加拿大等国家开展海外的招聘,吸引了数千名海外青年精英的参与,包括一百人加盟。针对领军人才,我们还实施一事一议的特殊的招聘政策,提供具有竞争力的人性化的薪酬和各种待遇。目前引进海外、境外的留学青年已经超过500人,包括近200人的国际化高水平青年的研发人才。2020年,广汽集团更是被国家科技部认定为国家引才引智的示范基地。未来,我们计划到2025年,实现智能网联与新能源领域专项的科技人才的规模超过3000人,包括30人以上的领军人才,20%以上的软件人才。
得益于青年人才战略的持续推进,广汽集团研发水平目前处于中国品牌的前列,智能汽车产业的创新高地正在形成。一是创新活力持续增强。目前累计的专利申请超过了8400件,其中发明的专利近3000件,在国内车企中排行前列。以青年员工为主体的创新改善提案的项目“创新广汽(IGA)”的活动,已经连续开展了16年,累计参与的人数超过了60万人次,共产生改善的提案530万件,创造直接经济效益超过了95亿元,仅2021年创造的直接经济效益就可以超过14亿元。充分激发了企业的活力,激发了青年员工的创造力。
再是科技成果加速落成。面向电动化时代的到来,我们将以超快充技术和换电技术为支撑,着力推进“2的6次方能源行动”,实现电池可买可租、可充可换、可慢充可快充、容量可大可小、里程可长可短、可买电、可卖电、可回收、可梯次利用,切实解决未来电动化时代用户充电的便利性问题。同时也向我们的顾客提供更多超出期待的附加价值。基于全新GEP3.0平台开发的全系车型的换电版本,也将从2023年开始陆续地投放市场。
另外是品牌全面进阶。广汽传祺和广汽埃安两大品牌,持续迭代了近20余款车型,构建了完整的全系产品的矩阵,产品年轻化的形象日益鲜明。10月份,主打年轻人的影豹车型的销量突破1万台。广汽埃安近70%为35岁以下的用户,面向年轻用户的Aion Y纯电动车型在10月份的订单也突破1万台。

Dear President Wu, ladies, and gentlemen,
Good morning, everyone! I'm honored to participate in today's conference. As a senior youth, I'm very happy to have the opportunity to communicate with young friends on technological advancement, talent-driven growth, and future development of GAC.
Firstly, science and technology leads the development of a new era, and automobiles have become the new innovation incubator. From the age of steam to the age of electricity, and then to the age of information, the core strength of every leapfrog in the progress of human civilization comes from innovation in science and technology. Nowadays with increasing pressures from population, resources, and the environment across the globe, the old path of factor-driven development has become unsustainable. China is accelerating its shift to an economic development model led by technological innovation. During this period, Intelligent vehicles are widely integrating with disruptive underlying technologies such as new energy, new materials, 5G, big data, AI, and so on. Following smart phones, intelligent vehicles are becoming the next incubator for technological innovation and shaper of the industry ecosystem. At present, intelligent vehicles are promoting technological breakthroughs and commercial applications; opening up and reshaping all aspects of information, energy, transportation, and even social life; and leading to a new industry ecosystem, business models, and economic growth points.
Secondly, development of intelligent vehicles relies on the youth, and the auto industry has become a fertile ground for youth innovation. First of all, the youth spearheads new trends and stimulates new drives of transformation by innovation. The youth has become the primary consumer of automobiles. In China, the group under the age of 35 accounts for more than 60% of car purchases. In the era of intelligent vehicles, cars are increasingly a high-tech consumer goods. Young people’s request for intelligence, change of aesthetics, and change of information access are accelerating the pace of smarter automotive products, younger design, and digitalization of information. It's also accelerating the transformation of traditional car companies towards technological and user-oriented enterprises.
On the other hand, groups of young people have become the backbone of the auto industry and the main force of innovation, especially in the field of intelligent connectivity. At GAC Research Institute, R&D staff under the age of 35 is close to 70%, and R&D staff under the age of 55 is 99%. Among R&D practitioners, those with master's and doctor's degree account for about 43%. A young man in his 30s can already be a director or even a VP, which obviously differs from the past. Their ideas and creativity directly affect the final function and form of the products, promoting the industry to accelerate innovation.
In addition, the intelligent vehicle industry flourishes, along with talent requirements "from hardware to software". With the accelerated development of intelligent vehicles, technology giants and internet companies are crossing over to this industry and have formed car-making teams. Startups have sprung up, and active investment and financing in the primary and secondary markets are very active, providing young people with a broad stage. The main talent requirement has shifted from conventional vehicle and mechanical engineering to computers, electronics, and information, with inter-disciplinary and versatile talents in great demand. In the manufacturing field, versatile talents with IT, communications, and AI backgrounds are particularly in demand. In the field of marketing, there is a surging demand for talents in account management, digital marketing, and product experience. In the field of R&D of intelligent connectivity, talents are scarcer, with demand for talents expected to grow at a rate of 14% over the next five years, leaving a net shortfall of 37,000 even under optimistic conditions, which is equivalent to 70% of the current R&D personnel of intelligent connected vehicles.
Thirdly, GAC attracts young talents worldwide to establish an innovation hub. As a large-scale automobile group ranked No. 176 in the Fortune Global 500, over the past 24 years, young talents have always been the long-term strategy and lifeline of GAC’s development. At present, the total number of employees in GAC exceeds 100,000. 77,000 employees are under the age of 35, accounting for more than 75% of the total, and the average age is 31. In the face of this once-in-a-century technological transformation, GAC has always been focusing on internal nurturing and external recruitment of talents, to join hands with young talents and create the future of intelligent vehicles. The first of such measures is smart incentives and platform building to reinforce the ability to nurture young talents. We empathize with the huge housing pressure young people feel in big cities, so we invested 12 billion yuan in the motor town of GAC Intelligent Connected & New Energy Automobile Industry Park, building 4,600 commercial flats for employees and selling them at cost price, in order to transfer "employees" to "partners". Over the past three years, more than 3,000 backbone employees have been granted stock options, equaling more than 500 million yuan per year. In order to help talents fully express their innovative ideas, we've established a special taskforce for high-caliber young talents for direct dialogue with talents at any time. In addition, through the establishment of internal training institutions, as well as joint training with universities and private training institutions, we have built a relatively complete internal training system for young talents.
In September last year, GAC and its employees jointly established Guangzhou Greater Bay Technology Co., Ltd., dedicated to the research and development of superfast charging power batteries and new-generation energy storage technologies. In just six months, the number of staff in the team has expanded from the initial 10 people to 100 people at present. In March this year, the first round of financing worth hundreds of millions of yuan was completed, and the company's valuation is as high as 8 billion yuan. We share what we create with the young employees through stock ownership incentives. The translation of innovation capability of young talent to wealth has also been maximized on this platform.
The second measure is "inviting in" and "going out" to attract global leading young talents. World-class companies must be able to attract, retain, and make good use of talents on a global scale. In recent years, GAC has organized investment companies to conduct overseas recruitment in Germany, the US, Canada, and other countries, attracting the participation of thousands of overseas young talents and recruiting more than 100 elites. For leading talents, we implement a case-by-case system and provide market-competitive salary and benefits. So far, GAC has recruited more than 500 overseas young talent and formed an international R&D team consisting of nearly 200 young talent. In 2020, GAC was granted as a National Innovative Talent Development Demonstration Base by the Ministry of Science and Technology of the People´s Republic of China. In the future, GAC plans to form a high-quality R&D talent system of intelligent connectivity with 3,000 staff, including more than 30 leading talent and 20% software talent by 2025.
Thanks to the continuous advancement of the youth talent strategy, the research and development level of GAC is currently at the forefront among domestic auto-makers, and the innovation hub of the intelligent vehicle industry is taking shape. The first manifestation is the continuously reinforcing innovation vitality. At present, accumulated patent applications have exceeded 8,400, among which nearly 3,000 are invention patents, which ranks at the forefront of domestic auto-makers. Over the past 16 years, with young staff as the main attendees, the innovation program "IGA (Innovation GAC)" has attracted more than 600,000 participants with 5.3 million proposals collected, creating direct economic benefits of more than 9.5 billion yuan. The direct economic benefit reached 1.433 billion yuan in 2021. This fully stimulates the vitality of the enterprise and the creativity of young employees.
The second manifestation is the accelerating application of tech achievements. Facing the arrival of the age of electrification, with the support of ultra-fast charging and battery-swap technologies, we will promote "the energy action" to achieve the followings: batteries can be purchased or rented, charged or swapped, slow- or fast-charged; the capacity can be small or large; the range can be long or short; the energy can be grid-to-vehicle or vehicle-to-grid; it can be recycled or used in cascades. This will effectively resolve the problem of charging convenience and provide more additional value beyond expectation to the users. The battery-swap version of all models developed based on the new GEP 3.0 platform will be put on the market in succession starting from 2023.
The third manifestation is comprehensive brand advancement. GAC Motor and GAC Aion have released more than 20 models, constituting a comprehensive product portfolio, and the image of younger products is becoming increasingly apparent. In October, EMPOW, which targets young people, sold more than 10,000 units. Nearly 70% of GAC Aion’s users are under the age of 35, and the orders for Aion Y full electric vehicle, another car that targets young people, exceeded 10,000 units in October.
Dear friends, in the new era dominated by technology, the intelligent vehicle industry is accelerating its development, and there is unprecedented focus on and desire for young talent. GAC also cordially welcomes all young people, especially young people from Asia to join GAC, to develop new industries and create new chapters.
